2、ersityBusinessSchoolabstractTopmanagementtheoryhasbeenstronglyinßuencedbydemographicstudiesoftopmanagementteams(TMTs),butnotbyresearchintoorganizationaladaptationtoconditionsofextremeinstitutionalturbulence.Thisarticleanalysesthetransformationofapost-soci
3、alistenterprisethroughacombinationofdemographicandprocessualmethodstodevelopanenrichedaccountofthemicro-processesthroughwhichtopmanagementconstructedorganizationalchange.Addinglayersofnarrativedataandprocessualexplanationdirectlyaddressesthewellrehearsedp
4、roblemsindemographicTMTstudies.FromtheÞndings,weproposeasetoftheoreticalargumentsthatconceptualizestopmanagementintermsofmanagementregimes,towhichTMTsarepoliticallytiedandthroughwhichtheyseektorealizetheirvaluesandstrategiesinorganizationaloutcomes.INTROD
5、UCTIONThisarticleconsidershowseniormanagementinßuencesorganizationalchangeinÞrmsoperatingwithinturbulentinstitutionalenvironments.Organizationsneedtoadjustinternallyinrelationtotheirexternalenvironment(BurnsandStalker,1961;LawrenceandLorsch,1967),thoughsu
6、chadjustmentmaybelimitedbyinertialtendencies(MillerandFriesen,1984;TushmanandRomanelli,1985)andmediatedbytheexerciseofmanagementdiscretion(Child,1972).Theadaptationofstate-ownedenterprises(SOEs)throughstrategicchangeandrestructuringtotheinstitutionaluphea
7、valwroughtbythecollapseofstatesocialismprovidesoneofthemostvividcasesoforganizationalchange(CarlinandLandesmann,1997;Frydmanetal.,1993;Newman,2000),thoughthistopichasrarelybeenexaminedthroughatopmanagementlens.HambrickandMasonÕs(1984)proposalsforaresearch
