2、ndthebusinessworldhashadtroubleacceptingthem.Examiningthehistoryofthreesuchconcepts—skill-basedpay,broadbandingandtotalrewardsisworthwhile,foritrevealsthechallengestheypresentandhelpsdefineapatternforhowprofessionalsdealwiththeseandothernewideasintheprofession.Skill-BasedPayThesk
3、ill-basedapproachfordeterminingbasepayisbasedonanemployee’sskills,ratherthanhisorhercurrentjob.Leadingthinkersincompensationmanagementhavesupportedthisapproachsincethe1980s.AccordingtocompensationexpertsPatriciaZingheimandJaySchuster,itisthe“nextgreatthinginpayandbenefits.”Inanin
4、terview,EdwardLawlercalledit“thecompensationsystemofthefuture.”Thisapproachshiftsthefocalpointfromthejobtotheperson,withthegoalsofprovidingemployeeswithgreaterincentivestoimproveskillsandcompetenciesandgivingmanagementamoreversatileworkforce.Generally,employeesarepaidtoacquirehig
5、herskillsintheirownfieldorlateralonesinrelatedfields.Fromasystemsstandpoint,jobdescriptions,jobevaluationplansandjob-basedsalarysurveysarereplacedbyskillprofiles,skillevaluationplansandskill-basedsalarysurveys.Thedisappearanceofthetraditionaljobprovidestheprimaryrationaleforthisc
6、hange.Today,employeesaresaidtohavevariableandunstableworkassignments,withrolesthatcannotbeassignedavalidpayrateintraditionaljobevaluationplans.ContentiousTenetsThemaintenetsofskill-basedpay(SBP)conflictwithmainstreambusinessthinking.Thefirsttenetisthatpayshouldbebasedonlyonskills
