2、tablishaneffectiveemployeeretentionstrategyisextremelysignificanttothesustainabledevelopmentofenterprisesinourcountry.Basedonthejobdemands-resourcesmodelandthenewtheoryofthethree-dimensionaljobcharacteristicsstressmodel,thispaperdiscussedthreedifferenttypesofworkcharacteristics(jobchallenges,jobh
3、indrancesandjobresources)effectonturnoverintention,andthemediatingeffectofemotionalexhaustioninthesepaths,inordertofindawaytosolvetheproblemofemployeetumoverinworkredesign.Basedonthemethodofquestionnairesurvey,wecollect366R&Dstaffdatafrom49enterprisesinsevencities.Usingstatisticalanalysissoftware
4、SPSS22.0andMplus7.0,weputthefactoranalysis,thedescriptionstatisticalanalysis,varianceanalysis,correlationanalysisandstructureequationmodelestimationetconthecollecteddata.Theimportantresultswererepresentedasfollowing:First,emotionalexhaustionplayedasignificantcompetitivemediatingeffectbetweenjobhi
5、ndrancesandturnoverintention.Jobhindranceshadadirectpositiveeffectonturnoverintention,andalsohaveapositiveindirecteffectontumoverintentionthroughemotionalexhaustion.Next,emotionalexhaustionplayedacomplementarymediatingeffectbetweenjobchallengesandturnoverintention.Whenleademotionalexhaustioninthe
6、model,thedirectrelationbetweenjobchallengesandturnoverintentionbecomesignificantnegatively,theindirectpathischallengingworkhasapositiveeffectonemotionalexhaustion,theemotionalexhaustionhasapositiveeffectonturnoverintention.Then,thereliabilityandvalidityofthethree—dimensionalworkcharacteristicsstr
